Abstract

This research is essentially seeking to confirm that conducted by Lee and Miller (1999) in Korea, but with setting in Indonesia which have different cultural backgrounds and employees’ conditions. Prior research was conducted by Lee and Miller (1999) in Korea proved that organization’s commitment to employees (OCE) directly increased company’s performance and there were Confucian Dynamism work ethics emphasizing a contributory value to the community, work groups, and the company. Given the contrasts, that prior research is expanded in the current research with the addition of work culture and motivation variables. Based on those factors, a theoritical model is developed by representing work motivation variables which mediate the relationships between organization’s commitment to employees (OCE) and company’s performance. On the other hand, dedicated positioning strategy and work culture variables moderate the relationships between work motivations and company’s performance. From the current research uncertainty variable functions as control variable which are considered to affect company’s performance. The purpose of the research is to prove that work motivation variable mediates the relationships between organization’s comitment to employees (OCE) and company’s performance. On the other hand, dedicated positioning strategy and work culture variables moderate the relationships between work motivation and company’s performance. On the other hand, uncertainty variable functioning as a control variable considered to affect company’s performance. Structural equation model (SEM) with Multigroup Analysis approach is used to detect and evaluate moderating effects of work culture and dedicated positioning strategy variables. Results of the research that OCE affects motivations, where in turn motivation affects performance positively and significantly. It means that by using the addition of work motivation the mediating variable would in turn increase company’s performance. Structural equation model (SEM) with Multigroup Analysis approach shows the existance of moderating effects of dedicated positioning strategy on relationships between work motivation and company’s performance. For sample group oriented to differentiation strategy, work motivation affects positively and significantly on performance. On the other hand, for sample group oriented to cost leadership strategy, work motivation affects positively but insignificantly on performance. Results of the research showing that to sample group having strong work culture, work motivation affects positively and significantly on company’s performance. This condition showing that OCE with differentiation strategy and strong culture would indirectly make much contributions on company’s culture by motivation.
